Reporting on employee compensation and benefits and stakeholders’ perceptions: Evidence from hospitality and gaming industry in Macao

AbstractThis research aims to explore the types, reporting quantity and quality of employee compensation and benefits disclosed by hospitality and gaming companies in Macao and investigate stakeholders’ perception towards their entitled compensation and benefits, as well as the potential impacts of these perceived performances on the hospitality and gaming companies’ human resources strategies. Content analysis and questionnaire survey were 29 jointly applied in this research. For content analysis, 12 dimensions related to labor and employee aspects were subtracted from GRI’s social standard section (standard no. 401-412) as the coding basis. Related information disclosed in annual reports and on companies’ websites were coded and analyzed. The study observed the six largest group companies in the hospitality and gaming industry in Macao and covers the reporting periods from 2011 to 2015. Based on content analysis results, a questionnaire was designed and a survey was conducted among the companies’ employees and their family members to investigate the stakeholders’ perception towards the companies’ compensation and benefits policies. Potential impacts of existing employee compensation and benefits policies were also explored through the survey. Both quantitative and qualitative analyses were delivered in this study. The content analysis result shows an increasing trend and quality of the reporting practice on employee compensation and benefits. Three dimensions were emphasized by the observed companies, namely labor and management relations, occupational health and safety (OHS), training and education. As social reporting is not obligatory in Macao, the reporting quality and quantity among the industry players are with significant difference. For the questionnaire survey, stakeholders acknowledge the benefits they obtained from training and education most. They also suggest companies should improve the compensation and benefits on overtime work and OHS aspects which are contradictory with the efforts made by the companies as disclosed. The study also finds non-monetary benefits, such as promotion opportunity, paid annual leaves, training and education are the major factors for retaining staff. The study is important for Macao society as hospitality and gaming industry contributes around 50% of the total GDP of the local economy. The number of employees in this sector accounts for 45% of the employee population in Macao. The research provides valuable information for industry players to improve their related social performance and reporting. It also can be treated as an important reference for the government to formulate related CSR regulations and initiatives in the future. In addition, it is one of the first CSR studies in hospitality and gaming industries to jointly demonstrate the types, reporting quantity and quality, stakeholder’s perception and potential impacts of employee compensation and benefits policies.
