Abstract | With the widely use of team-based work design, it is critical to clarify the factors that facilitate or inhibit employee voice behaviors within teams. Drawing on the person-situation interaction theories of behaviors in teams, we conduct two studies with different samples and research design to test the cross-level main and interactive effects of group affective tone and learning goal orientation on individual voice behaviors. Study 1 examined the main and interactive effect of group affective tone and learning goal orientation on individual voice by collecting data from 264 research and development scientists in 34 project teams of an aerospace institute at two time periods. Study 2 confirms and extends the finding of Study 1 by testing the proposed hypotheses using a multiple sources and time-lag research design. The data was collected from 189 members from 42 different types of teams. Across two studies, we found that positive group affective tone and learning goal orientation positively predict individual voice whereas negative group affective tone negatively predicts individual voice. Consistent with the person-situation interaction perspective, positive group affective tone strengthens the positive relationship between learning orientation and voice (Study 2), while negative group affective tone attenuates such relationship (Study 1). Theoretical implications for group affect and voice literature and practical implications are discussed. |
