AbstractThis study is focused on determining the influence of transformational leadership toward work engagement as mediated by employee motivation. The findings are based on a survey of a heterogeneous sample of 443 full-time employees working in the Guangdong-Hong Kong-Macao Greater Bay Area (GBA). Making use of the quantitative research tool of structural equation modeling, this study revealed that the influence path of perceptions of transformational leadership on work engagement is partially mediated through employee motivation. Transformational leadership is related to employees’ subjective perception which can improve their self-determined motivation. However, different from studies from western context, the data illustrates Chinese employees are also positively influenced by some non-self-determined elements (i.e., introjected and external regulations) on work engagement, which is possibly due to the combination of transformational and transactional leadership. Thus, making subordinates more likely to produce more autonomous and internal work goals and establishing attractive work goals for employees, and aligning these work goals with their values, employees can pursue these work goals spontaneously. The study gives suggestions on career training for both managers and employees on transformational leadership that can improve employees’ organizational commitment and job performance. Moreover, in the coming post-COVID-19 era, external motivation methods should be prudently used by managers, since enterprises can only offer limited monetary incentives.
